Building Inclusive Workspaces: Embracing Neurodiversity in Employment

Imagine a workplace where everyone, regardless of how their brain works, feels valued and supported. That’s the goal here at Real Life Learning!


Meet Alex. Alex is an exceptional coder with an incredible eye for detail and a knack for solving complex problems. However, Alex is also on the autism spectrum, and traditional job interviews have always been a daunting challenge for him. The usual barrage of open-ended questions and unstructured conversations makes it difficult for Alex to showcase his true potential. But this time, things were different.


Alex recently applied to a tech company known for its inclusive hiring practices. By declaring up front that he was Autistic he was offered a skills-based assessment as an alternative from the typical interview, In addition it was discussed that Alex would benefit from having a copy of the questions up front. During the Skills based interview he was provided with a real-world coding challenge, allowing him to demonstrate his technical abilities in a comfortable setting. The interview room was quiet, with soft lighting and no distractions, making it easier for Alex to focus. The company had trained its hiring managers to understand and accommodate the needs of neurodiverse candidates. They knew that Alex’s unconventional approach to problem-solving could be a significant asset. After completing the assessment, Alex was invited for a follow-up meeting, where questions were presented in written format, giving him time to process and respond thoughtfully.


When Alex joined the company, he found a workplace designed to support neurodiverse employees. He was given noise-canceling headphones to help him concentrate in the open-plan office. The company also offered flexible working hours, allowing Alex to work during his most productive times. Communication from his team and managers were clear and direct, with written instructions and regular check-ins to ensure everyone was on the same page. Alex was paired with a mentor who guided him through the company’s processes and helped him navigate any challenges.The company’s commitment to neurodiversity went beyond accommodations. The leadership team actively promoted an inclusive culture, celebrating the unique talents of neurodiverse employees. Regular training sessions educated all staff about neurodiversity, fostering empathy and understanding. Alex soon became an integral part of the team, known for his meticulous work and innovative solutions. His unique perspective led to the development of a new feature that significantly improved the company’s product. The success was a testament to the value of embracing neurodiversity in the workplace.


Sadly, Alex is a fictional character and in too many situations we are meeting with clients that have a very different experience entirely.


The good news however is that there are Companies who are showing positive change for the Neurodiverse community, below are few examples that I am aware of too share. If your company supports inclusive practises, then please comment below on what you offer and what reasonable adjustments you offer without being asked. 


SAP’s Autism at Work Program

Similar to Alex’s experience, SAP’s Autism at Work program has been a game-changer for many individuals on the autism spectrum. Launched in 2013, the program focuses on hiring and supporting neurodiverse employees in roles that match their strengths, such as software testing and data analysis. SAP provides continuous support and tailored accommodations, leading to increased innovation and employee satisfaction.


Microsoft’s Neurodiversity Hiring Program

Microsoft’s initiative aims to bring neurodiverse talent into their workforce, particularly in technical roles like software engineering and data science. The program includes a multi-week academy to prepare candidates, ensuring they have the skills and confidence to succeed. The results have been impressive, with neurodiverse employees making significant contributions to the company’s success.


John Lewis Hiring Program

John Lewis Partnership has recently made headlines with its inclusive hiring practices, demonstrating a commitment to diversity and neurodiversity. One of the standout initiatives is the decision to publish job interview questions online. This move is particularly beneficial for neurodiverse applicants, including those with autism, ADHD, or dyslexia, as it allows them more time to prepare and reduces the anxiety associated with traditional interviews.
